To achieve this ambitious growth, we are seeking a hands-on Vice President of Operations to help us scale with excellence, develop leaders, and ensure operational discipline.
Role Overview The Vice President of Operations will lead all operational functions, from field execution to process design, strategic growth, and leadership development. This is a high-impact, executive-level role tasked with driving operational excellence, scaling performance, building leadership capabilities, and ensuring accountability through clear metrics and consistent execution. To succeed in this role, the VP of Operations must spend at least the first 12 months in a 50/50 capacity — half in the field with technicians and customers, and half on strategic and leadership initiatives. This “hands-on” immersion ensures full alignment with our frontline team, service standards, and client expectations as we rapidly grow.
Key Responsibilities
Operations & Process Excellence
Oversee end-to-end residential and commercial HVAC operations: service, maintenance, installations, and customer care
Work in the field alongside technicians and customers during the first year (50% of time) to deeply understand workflows and challenges
Design, implement, and continuously refine Standard Operating Procedures (SOPs) across service, installation, dispatch, and support teams
Lead systems adoption & good, better, best pricing (e.g., Jobber / service titan, inventory and logistics tools) and process automation
Ensure operational alignment between sales, service, dispatch, and support
Leadership & Talent Development
Build leadership capacity across the organization: train, mentor, and develop managers and supervisors
Define written roles & responsibilities for leaders and key positions to ensure clarity and accountability
Coach managers on balancing accountability with inspiration
Drive leadership development programs and foster a culture of ownership and continuous improvement
KPI & Accountability Framework
Define KPIs at every level: company, branch, team, and individual
Establish how KPIs are tracked, by whom, and at what cadence
Create a rhythm of accountability (daily huddles, weekly reviews, monthly/quarterly scorecards, leadership dashboards)
Ensure teams and leaders are held to performance targets, with interventions when needed
Strategic Growth & Financial Oversight
Translate growth targets (8x YoY expansion) into operational plans and resource strategies
Manage operational budgets, margin targets, and P&L performance
Identify and execute revenue growth initiatives (e.g., membership programs, upsell opportunities, new service offerings)
Support fleet, facility, and infrastructure scaling
Customer Experience and Quality Assurance
Guarantee an exceptional customer experience across all touchpoints (service calls, installs, maintenance, follow-up)
Implement QA systems and customer feedback loops for continuous improvement
Hold teams accountable to service-level commitments
Ideal Candidate Profile
Experience & Skills
10+ years of progressive operations leadership in residential services (HVAC preferred)
Proven experience scaling operations through rapid growth
Demonstrated success leading multi-site or multi-team organizations with P&L ownership
Strong background in KPI design, tracking systems, and accountability frameworks
Ability to balance hands-on field work with strategic leadership
Excellent leadership, coaching, and communication skills
